Abstract

Derasnya arus digitalisasi dan pergeseran nilai sosial-keagamaan memunculkan kebutuhan mendesak akan kader ulama yang tidak hanya memiliki kedalaman wawasan keagamaan, tetapi juga kapasitas intelektual dan jiwa kepemimpinan yang kuat. IPNU sebagai garda terdepan pembinaan generasi muda Nahdlatul Ulama menerapkan sistem kaderisasi berjenjang, namun pelaksanaannya di PC IPNU Kabupaten Tasikmalaya masih terkendala rendahnya budaya literasi kader serta belum optimalnya pendampingan pascakaderisasi. Penelitian ini bertujuan untuk mengetahui dan menganalisis penerapan Idealized Influence (Pengaruh Ideal), penerapan Inspirational Motivation (Motivasi Inspirasional) dan Intellectual Stimulation (Stimulasi Intelektual), serta penerapan Individualized Consideration (Pertimbangan Individual) dalam kaderisasi transformasional IPNU Kabupaten Tasikmalaya dalam membentuk kader ulama yang intelektual dan berjiwa kepemimpinan. Kajian ini dilandasi Teori Kepemimpinan Transformasional Bass dan Avolio yang diadaptasi menjadi Teori Kaderisasi Transformasional, mencakup empat dimensi idealized influence, inspirational motivation, intellectual stimulation, dan individualized consideration, diperkaya konsep intelektualitas ulama dan jiwa kepemimpinan Koestenbaum. Metode yang digunakan adalah kualitatif dengan paradigma konstruktivistik dan metode studi kasus, dengan data digali melalui wawancara mendalam, observasi partisipatif, dan studi dokumentasi. Hasil penelitian menghasilkan tiga simpulan yang secara berurutan menjawab fokus penelitian. Pertama, idealized influence terwujud kuat melalui keteladanan pimpinan dan instruktur yang menyatu dengan sistem kaderisasi dua jalur, formal (MAKESTA, LAKMUD, LAKUT) dan nonformal (LATIN, LATPEL), membentuk model dual-track cyclical cadre development. Kedua, inspirational motivation dan intellectual stimulation terimplementasi kuat melalui dorongan melanjutkan pendidikan tinggi dan program Gerakan Literasi (GALI). Ketiga, individualized consideration masih bersifat personal dan situasional, namun tetap berkontribusi pada peningkatan disiplin, komunikasi, dan kepercayaan diri kader (skor APKAD naik dari 4 menjadi 7), meski terkendala pembiayaan dan kondisi geografis. Dengan demikian, kaderisasi transformasional terbukti berkontribusi membentuk kader ulama yang intelektual dan berjiwa kepemimpinan, namun memerlukan penguatan mekanisme pemantauan individual kader. ENGLISH : The rapid pace of digitalization and the shifting of socio-religious values have created an urgent need for ulama cadres who possess not only deep religious knowledge but also strong intellectual capacity and leadership spirit. As the frontline organization for nurturing the younger generation of Nahdlatul Ulama, IPNU implements a tiered cadre development system; however, its implementation at the branch level, including PC IPNU Tasikmalaya Regency, still faces challenges such as low literacy culture among cadres and inadequate post-training mentoring. This study aims to identify and analyze the implementation of Idealized Influence, the implementation of Inspirational Motivation and Intellectual Stimulation, as well as the implementation of Individualized Consideration in the transformational cadre development of PC IPNU Tasikmalaya Regency in shaping intellectual ulama cadres with leadership spirit. The study is grounded in Bass and Avolio's Transformational Leadership Theory, adapted into a Transformational Cadre Development Theory encompassing four dimensions—idealized influence, inspirational motivation, intellectual stimulation, and individualized consideration—enriched with concepts of ulama intellectuality and Koestenbaum's leadership spirit. It employs a qualitative approach within a constructivist paradigm, using a descriptive-analytical case study method, with data gathered through in-depth interviews, participant observation, and documentation studies. The findings yield three conclusions that sequentially answer the research focuses. First, idealized influence was strongly realized through the exemplary conduct of leaders and instructors integrated within a dual-track cadre system, formal (MAKESTA, LAKMUD, LAKUT) and non-formal (LATIN, LATPEL), forming a dual-track cyclical cadre development model. Second, inspirational motivation and intellectual stimulation were strongly implemented through encouragement to pursue higher education and the Literacy Movement (GALI) program. Third, individualized consideration remained personal and situational, yet still contributed to improved discipline, communication, and self-confidence among cadres (APKAD score rising from 4 to 7), despite funding and geographical constraints. Thus, transformational cadre development has proven to contribute to shaping intellectual ulama cadres with leadership spirit, though it requires a more systematic individual monitoring mechanism.
